摘要

目的

构建科学、适用且符合我国实际的器官移植协调护士核心胜任力指标体系，为专科护士的准入、培训、考核及职业发展提供参考依据。

方法

采用混合研究方法。通过文献分析与半结构访谈（纳入10名资深协调护士、OPO管理者、移植医生及医院管理者），初步形成胜任力初始指标池。运用德尔菲法开展两轮专家咨询，采用层次分析法确定各级指标权重。

结果

两轮专家咨询问卷回收率均为100%，专家权威系数分别为0.90和0.91，第二轮总体协调系数W=0.345（P<0.001）。最终形成的指标体系含5个一级指标、18个二级指标、67个三级指标。一级指标权重依次为：沟通协调能力（29.87%）、专业知识与技能（24.52%）、伦理法律素养（19.63%）、个人心理特质（15.86%）、专业发展能力（10.12%）。

结论

构建的指标体系具备较高的科学性与可靠性，较充分地体现了器官移植协调护士“临床护理+全程协调”的双重职能特征，可为我国移植协调护理人才的选拔、培养与评价提供理论依据与实践参考。

Abstract

Objective

To establish a scientific

practical

and contextually appropriate core competency indicator system for organ transplant coordinating nurses in China

and provide a reference for the qualification

training

assessment

and professional development of specialized nurses.

Methods

A mixed research approach was employed. Through literature analysis and semi-structured interviews (involving 10 experienced coordinating nurses

and hospital administrators)

an initial competency indicator pool was formed. Two rounds of expert consultation were conducted using the Delphi method

and the analytic hierarchy process was applied to determine the weights of indicators at each level.

Results

The questionnaire response rates were 100% in both rounds of expert consultation

with expert authority coefficients of 0.90 and 0.91

respectively. The overall Kendall's coefficient of concordance in the second round was 0.345 (

0.001). The final indicator system included 5 primary indicators

18 secondary indicators

and 67 tertiary indicators. The weights of primary indicators were as follows: communication and coordination skills (29.87%)

professional knowledge and skills (24.52%)

ethical and legal literacy (19.63%)

personal psychological traits (15.86%)

and professional development capabilities (10.12%).

Conclusions

The developed indicator system demonstrates high scientific rigor and reliability

comprehensively reflecting the dual functional characteristics of "clinical nursing + whole-process coordination" for organ transplant coordinating nurses. It provides a theoretical basis and practical reference for the selection

training

and evaluation of transplant coordinating nursing talent in China.
